Employability in the age of AI has raised recent attention due to the global hype around AI represented by ChatGPT, and this research has made a timely contribution to the comprehensive understanding of employability under AI intervention and coping with the challenge in the AI-transformed workplace. This study aims to understand the social construction of AI employability from a managerial perspective. To seek an answer to the research question: "How do AI company managers perceive employability in the age of AI" the research conduct an online qualitative survey to gather complex and rich insights from 46 managers of SME AI companies in Finland with diverse industrial backgrounds.
This study deploys an exploratory social constructionist approach and thematic analysis method in data analysis, allowing the findings to emerge into four main themes, AI adoption and integration in practice, growth mindset and action, teamwork for organizational learning and culture development, and value creation for organizational development. Despite the potential bias in managers' perception due to primarily focus on technology innovation, the finding contributes to understanding three aspects. First, AI employability as an evolving and context-based concept; Second, the nature of value creation within employment; And Third, the changing dynamic between AI-transform workplace, AI, and human workforce.
The finding of themes formulate the social construction of employability in the age of AI and demonstrate AI employability as the result of interaction between technology development of AI, organizational development, knowledge economy, cultural change of AI, individual traits, and AI governance. The result provides valuable implications at three levels. At the individual level, the study offers implications for both technical and non-technical individuals to develop the highly appreciated employability and competitive advantage to thrive in AI challenges. At the organizational level, the research provides practical managerial implications for facilitating employees' employability and developing a learning culture to create sustainable value for the organization. At the governance level, the study shed light on the significance of responsible AI implementation, calling for collaboration of stakeholders across all levels to promote in-demand AI employability, fostering learning and supportive organizational culture, and urging ethical and trustworthy AI practices to realize social-economic sustainability eventually.
